Why async interviews are uniquely exposed
Candidates control the environment, can re-record, and can use assistants between takes. Fluency is cheap. Ownership under adaptive follow-ups is the scarce signal.

Design for comparable, frozen forms
Freeze question sets for a hiring wave. Use behaviorally anchored rubrics. Avoid free-form “tell us about yourself” prompts that invite rehearsed scripts.

Score evidence, not charisma
Extract evidence excerpts per competency. Flag missing or contradictory claims. Do not score personality from faces, accents, or appearance.
