Choose an ATS that holds the evidence, not only the stages.
Pipeline stages tell you where someone is. They do not tell you why. If skill matters to the hire, the system of record should hold the work sample next to the application.
01One record for the role
Look for a place where the job post, the application, the assessment, the scores, and the decision live together. A second login for the test means the evidence goes missing, reviewers work from screenshots, and candidates feel the seams.
Ask to see a single applicant as a reviewer would: question, score, quote, and full answer, without exporting a PDF.
02A process you can explain
Stages should match how your team actually decides. If the product pushes an opaque match score, ask what a reviewer can inspect. You want criteria you wrote, applied the same way, with a person accountable for the outcome.
Structured review matters more than a long list of integrations you will not use in the first quarter.
03A candidate path that finishes
Send one link. Keep the assessment inside the application rather than a separate account. Time the flow yourself. Confusing instructions and extra logins lower completion, which quietly changes who you get to evaluate.
Written questions fit many roles. A short video fits roles where speaking is the work. The ATS should let you choose, not force every job through the same performance.
04Enough structure for a small team
Early teams need to post a role, collect answers, and share a review without a long implementation. Enterprise suites can be right later. They are a poor trade when the first job is already open.

A clear job record, a candidate flow people can finish, shared review criteria, and the assessment on that same record. Reporting and integrations can follow once those are solid.
